Investigating the Structural Relationships Among Job Satisfaction, Burnout, and Organizational Commitment Among Coaches Employed in Municipal Sports Services

Abstract

This study examined the structural relationships among job satisfaction, burnout, and organizational commitment among coaches employed in municipal sports services. Specifically, it tested whether job satisfaction predicts burnout and organizational commitment, and whether burnout mediates the relationship between job satisfaction and organizational commitment. The study was designed as a quantitative, cross-sectional field study and conducted with 420 coaches working in the municipal sports services of Beylikdüzü, Büyükçekmece, and Esenyurt in Istanbul, Türkiye. Data were collected through a personal information form, a job satisfaction scale, the Maslach Burnout Inventory, and an organizational commitment scale. Descriptive statistics, Pearson correlation analysis, confirmatory factor analysis, and structural equation modeling were used for data analysis. The findings showed that job satisfaction had a significant negative effect on burnout (β = −.387, p < .001), whereas burnout had a significant negative effect on organizational commitment (β = −.363, p < .001). In addition, job satisfaction had a significant positive direct effect on organizational commitment (β = .544, p < .001). The indirect effect of job satisfaction on organizational commitment through burnout was also significant (β = .141, p < .001), indicating partial mediation. Overall, the findings suggest that more favorable work experiences reduce burnout and strengthen organizational attachment among coaches in municipal sports services. These results highlight the importance of improving working conditions and reducing burnout risk in order to enhance organizational commitment in public sport service settings.
